经济全球化时代,企业面临的压力越来越大,处于经济转型时期的中国企业必然要对领导者的领导行为和员工的建言行为提出更高的要求。真实型领导对员工工作态度和行为的积极影响得到了学者的认可,但是中国文化背景具有的传统等级、高权力距离等特点可能会使真实型领导对建言行为的影响存在不确定性。本文通过对浙江企业的实证调查,考察了真实型领导、自我效能感和员工建言行为之间的关系。结构方程建模结果显示,真实型领导对员工建言行为有显著正向影响,但存在不确定性;关系透明、内化道德和平衡加工对自我效能感有显著正向影响;自我效能感在关系透明、内化道德和平衡加工的基础上对建言行为的二维度影响中均起部分中介作用。
In the era of economic globalization, enterprises are under increasing pressure. Chinese enterprises in the period of economic restructuring are bound to place higher demands on the leader’s leadership behavior and employees’ suggestions. The positive influence of real leadership on staff attitude and behavior has been recognized by scholars. However, the traditional level of Chinese cultural background and high power distance may cause the uncertainty of the influence of real leadership on the behavior of suggestion. Through the empirical investigation of Zhejiang enterprises, this paper examines the relationship between the real leadership, self-efficacy and employee behavior. Structural equation modeling results show that real leadership has a significant positive impact on employee behavior, but there is uncertainty; relational transparency, internalization of morality and balance of work have a significant positive effect on self-efficacy; self-efficacy in the relationship Transparency, internalization of morality and balance of processing based on the two-dimensional impact of the proposed act of playing a part of the intermediary role.
