研究从社会资本投资行为的视角探讨组织政治对员工职业发展的影响,构建了社会资本投资行为的中介作用和组织政治知觉的调节作用的系统化职业发展模型。通过对310名员工的调查数据对研究假设进行检验,结果表明:员工的政治技能正向影响其在社会资本方面的投资行为,并进一步影响了员工的职业发展,社会资本投资行为在政治技能与员工职业发展之间起到完全中介作用。研究还发现,组织政治知觉对政治技能与社会资本投资行为之间起到调节作用,员工的组织政治知觉高时,高政治技能的员工对社会资本的投资更为积极。
It studies the influence of organizational politics on career development of employees from the perspective of social capital investment behavior and constructs a systematic career development model that mediates social capital investment behavior and regulates political consciousness. Through the survey data of 310 employees to test the hypothesis, the results show that: the political skills of employees positively affect their investment in social capital and further affect the career development of employees, social capital investment behavior in political skills and Employee career play a complete intermediary role. The study also found that organizational political awareness plays a mediating role between political skills and social capital investment, and that employees with high political skills invest more in social capital when their organizational political awareness is high.
