目的领导-成员交换关系(LMX)对团队满意度的影响以及信任领导和集体效能在其中的中介作用。方法以陆军某野战部队高炮旅、炮团的193个战斗班为样本,采用了描述性统计分析、验证性因子分析、聚合指数检验和分层回归分析等统计分析方法。结果①控制了人口统计学变量之后,LMX对团队满意度有显著的正向预测作用(β=0.395,t=5.865,P<0.001);②信任领导和集体效能在LMX和团队满意度之间分别起部分中介作用(P<0.05和0.001)结论提升领导-成员交换水平,从而提高下属对领导的信任度和集体效能感可获得更高水平的团队满意度。
The goal leadership - membership exchange relationship (LMX) affects team satisfaction and the intermediary role of trust leadership and collective effectiveness. Methods A total of 193 battleships of artillery brigade and artillery regiment of a field army were taken as samples. Statistical analysis methods such as descriptive statistics analysis, confirmatory factor analysis, aggregation index test and stratified regression analysis were used. Results ① After controlling for the demographic variables, LMX had a significant positive predictive effect on team satisfaction (β = 0.395, t = 5.865, P <0.001); ② trust leadership and collective effectiveness between LMX and team satisfaction (P <0.05 and 0.001 respectively) Conclusions Increasing the level of leadership-member exchange, thereby enhancing subordinates’ trust in leadership and collective sense of efficacy, can achieve higher levels of team satisfaction.
