本文对当前的分配公平感和预期的分配公平感的比较及实证研究表明:预期的分配公平感与组织公民行为和离职意愿的相关性要强于当前的组织公平感。同时,不同企业类型、员工性别及所在科层的当前的和预期的分配公平感都存在差异性。本文给管理者在营造这种公平环境时提供有益启示:重视组织结构、引导员工预期以及关注企业自身特点。
The current comparative study of the distributive justice and the expected distributive justice shows that the expected distributive justice is more related to the organizational citizenship behavior and the willingness to resign than the current sense of organizational justice. At the same time, there are differences between the current and expected distributive justice of different types of enterprises, employees’ gender and their own bureaucracy. This article gives managers useful insights into creating such an equitable environment: focusing on the organizational structure, guiding employee expectations and focusing on the characteristics of the business.
