团队冲突包括任务冲突和关系冲突两种类型,对团队绩效有着深刻的影响。回顾以往文献发现,任务冲突通常对于团队绩效的提升有着积极的作用,而关系冲突对团队绩效有着消极的影响,二者的关联性降低了任务冲突的正向作用。本文引入团队凝聚力作为调节变量,试图打开团队内不同类型冲突之间作用机制的黑箱。实证研究结果表明,团队凝聚力负向调节任务冲突对关系冲突的影响,通过提升团队凝聚力,可以减少任务冲突转化为关系冲突,从而有助于发挥任务冲突的积极作用,促进团队学习和团队内的信息交流,从而有助于团队绩效的提升。
Team conflict includes two types of task conflict and relationship conflict, and has a profound impact on team performance. Reviewing previous literature, task conflict usually plays a positive role in improving team performance. Relationship conflict has a negative impact on team performance, and the correlation between the two reduces the positive effect of task conflict. This article introduces team cohesion as a regulatory variable, trying to open the black box of the mechanism of action between different types of conflicts within a team. The results of empirical research show that team cohesion negatively adjusts the impact of task conflict on relationship conflict. By improving team cohesion, task conflict can be reduced to relationship conflict, which helps to play a positive role in task conflict and promote team learning and in-team Information exchange, which helps to improve team performance.
