基于工作价值观的视角,以工作自主性为调节变量,探讨知识型员工创新行为的产生机制。通过对299名企业员工的调查,采用层级回归分析处理数据,研究结果表明:(1)工作价值观对创新行为产生显著的影响。其中舒适与安全对创新行为产生显著的负向影响;能力与成长对创新行为产生显著的正向影响;地位与独立也对创新行为产生显著的正向影响。(2)工作自主性对工作价值观和创新行为之间的关系起到调节作用。工作自主性对舒适与安全和创新行为之间的关系起到负向调节作用,对能力与成长和创新行为、地位与独立和创新行为之间的关系都起到正向调节作用。
Based on the perspective of work values, the work autonomy as a regulatory variable to explore the mechanism of knowledge workers innovation behavior. Through the survey of 299 enterprise employees, the data are processed by the hierarchical regression analysis. The results show that: (1) The work values have a significant impact on innovation behavior. Among them, comfort and safety have a significant negative impact on innovation behavior; ability and growth have a significant positive impact on innovation behavior; status and independence also have a significant positive impact on innovation behavior. (2) Work autonomy plays a regulatory role in the relationship between work values and innovative behaviors. Job autonomy plays a negative regulatory role in the relationship between comfort and safety and innovation behavior, and plays a positive role in regulating the relationship between capacity and growth and innovation behavior, status and independence and innovation behavior.
