通过问卷调查的方法调查了394名项目成员与团队匹配水平、工作满意度、心理契约取向,采用信度分析、效度分析、回归分析等方法,探讨项目成员与团队匹配度对其工作满意度的影响,以及心理契约在这种影响中的调节作用。实证结果表明,项目成员与团队匹配水平中的一致性匹配和需求匹配对其工作满意度影响显著,而能力匹配对其工作满意度有影响但不显著。对关系型心理契约的项目成员而言,一致性匹配对其工作满意度影响较大;对交易型心理契约的项目成员而言,需求匹配对其工作满意度影响较大。研究结论对项目管理者通过心理契约选拔适合的项目成员及如何高效激励项目成员等有启示作用。
Through questionnaire survey, 394 project members and team matching level, job satisfaction and psychological contract orientation were investigated. The methods of reliability analysis, validity analysis and regression analysis were used to investigate the satisfaction of project members and team matching to their job satisfaction The impact of psychological contract in this kind of influence. Empirical results show that consistency matching and demand matching have a significant impact on job satisfaction at the level of team members and team matching, while capability matching has an impact on job satisfaction but not significant. For the members of the relationship-based psychological contract, consistency matching has a great impact on job satisfaction; for the members of the transactional psychological contract, the demand matching has a greater impact on their job satisfaction. The conclusion of the study has enlightenment on the project managers selecting the suitable project members through the psychological contract and how to stimulate the project members effectively.
