研究结合知识团队的特征,整合知识贡献与知识搜集二元视角,构建了团队激励对知识团队有效性的作用机制模型。基于江苏两大高科技集团99个有效知识团队样本数据进行了实证检验,研究发现:激励强度与按贡献分配导向均与知识团队有效性显著正相关,知识贡献与知识搜集的中介效应均显著,对中介过程的调节检验表明,知识异质性对二元共享行为与知识团队有效性的关系有部分正向调节作用。
The research combines the characteristics of knowledge team, the integration of knowledge contribution and knowledge collection, and constructs a mechanism model of the effectiveness of team incentive to knowledge team. Based on the sample data of 99 valid knowledge teams from two high-tech groups in Jiangsu Province, the empirical test was carried out. The results showed that both the incentive intensity and the distribution according to contribution were significantly and positively related to the effectiveness of knowledge team, and the intermediary effects of knowledge contribution and knowledge gathering were all significant. The test of mediating the intermediary process shows that the heterogeneity of knowledge has a partly positive effect on the relationship between binary sharing behavior and knowledge team effectiveness.
