本文基于关系资本构建的权变性思想,探究了组织关系建构“和”的逻辑,分析了中国传统文化下差序格局情境对关系资本构建的影响机理,构建了关系公平预期、差序公平感知、关系稳定性、关系价值补偿与关系资本的演化路径模型。实证检验发现:关系公平预期负向影响网络成员间的合作关系稳定性,差序公平感知正向影响网络成员间的合作关系稳定性,关系稳定性对网络成员间关系资本的构建有显著的正向影响。关系价值补偿在关系稳定性和关系资本构建间具有部分中介作用,通过情义和价值混合补偿机制促进网络成员间的关系资本的构建。本研究的学术价值在于从“和”的动态演化角度揭示了组织“和”的建构过程,提出了关系要素动态匹配“和”的理念。研究成果对企业关系和谐管理具有现实指导意义。
Based on the idea of contingency in the construction of relational capital, this dissertation explores the logic of constructing “” and “” in relational organization. It analyzes the influence mechanism of the structure of difference pattern under the traditional Chinese culture on the construction of relational capital, constructs the relational expectation of fairness, Perception, Stability of Relationship, Compensation of Relationship Value and Evolutionary Path Model of Relational Capital. The empirical test shows that the expected fairness of the relationship negatively affects the stability of cooperation among members of the network, fairness of fairness of the difference positively affects the stability of cooperation among members of the network, and the stability of relationship has a significant positive effect on the construction of the relational capital between members of the network To influence. The relationship value compensation has some intermediary functions between the relationship stability and the relation capital construction, and promotes the construction of the relationship capital between the network members through the compensation mechanism of the emotion and value. The academic value of this study lies in the process of constructing the organization “and ” from the perspective of the dynamic evolution of “and ” and proposes the concept of dynamic matching of “” and “” elements. The research results have realistic guiding significance to the harmonious management of the enterprise relations.
