已有文献探讨授权型领导发生作用的中介机制主要以“心理授权”作为中介变量,而以员工遵循心理契约作为两者间的中间变量的研究甚少。通过问卷调查广西壮族自治区内30家企业基层及中层管理人员,本文研究授权型领导与员工组织承诺之间的关系,重点研究心理契约在其中的中介作用。研究结果表明,授权型领导和组织承诺成正相关关系,并且心理契约在两者中起完全中介作用。
However, there are few studies on the mediation mechanism that the authoritative leadership plays a mediating role in the literature. The “psychological empowerment” is the intermediary variable, while the employee who follows the psychological contract as the intermediate variable is rarely studied. Through questionnaire survey of the grassroots and mid-level managers of 30 enterprises in Guangxi Zhuang Autonomous Region, this paper studies the relationship between authorized leadership and employees’ organizational commitment and focuses on the intermediary role of psychological contract. The results show that authorized leaders and organizations commit to a positive relationship, and that the psychological contract plays a complete mediating role between the two.
